How to Improve Candidate Experience in Your Hiring Process

Candidate experience is how a job applicant perceives and feels about your company throughout the hiring process, from the job ad to the first day on the job. A good candidate experience is fast, transparent, and communicative; a bad one is slow, silent, and inconsistent. Companies that get it right hire faster, lose fewer top candidates to competitors, and build a stronger employer brand.

Your hiring process is more than a way to fill a role. It’s your brand, playing out in real time, in front of the exact people you most want to impress. Candidates talk about interview experiences the same way customers talk about products, and in a market where 83% of candidates check reviews before applying and 78% say they won’t work for a company they don’t trust, that reputation compounds [1].

This guide covers why candidate experience matters, what goes wrong when it’s ignored, a step-by-step process any hiring manager can follow, and what top global employers do to go above and beyond.

Why Does Candidate Experience Matter?

Candidate experience matters because it directly affects three things: your employer brand, your ability to win top talent, and your internal team’s workload.

  • Employer brand: 96% of candidates say the hiring process itself shapes how they perceive a company, regardless of whether they get the job [2].
  • Talent outcomes: In competitive markets, the best candidates usually have multiple offers on the table. A slow or confusing process doesn’t just annoy them; it actively loses them to a faster-moving competitor. Companies with a poor reputation typically have to pay around 10% higher salaries just to compensate [1].
  • Internal team morale: A broken hiring process means longer time-to-fill, more re-runs of the same search, and a hiring manager or team left understaffed for months longer than necessary.

In short: a positive candidate experience is an absolute non-negotiable. Hiring speed, hiring quality, and how your company is perceived in the market are all crucial and should be prioritised when hiring.

What Happens When Candidate Experience Goes Wrong?

The most common failure point is speed, not intent. Plenty of companies with genuinely great cultures still lose great candidates because their hiring process drags on.

A real client example: an Australian tech company we partner with that, by every account, is a fantastic place to work; every candidate we’ve placed there loves it. But their internal process is slow due to multiple approval checkpoints. In one instance, it took a full month between the final interview and the offer being made. In that window, this very strong candidate who was one keen, simply stopped waiting. They accepted somewhere else. There was nothing we could do to offset it. No amount of great culture fixes a hiring process that moves too slowly.

The lesson: candidate experience isn’t only about being nice to candidates. It’s about respecting their time and keeping them informed enough that they never feel forgotten.

The 6-Step Process for a Great Candidate Experience

Here’s the structure we recommend to hiring teams who want to fix this properly, not just patch it.

1. Position the role properly in the job ad

Don’t just list duties. Tell candidates about the company, the team, and what life is actually like at the company. Job ads that paint a real picture attract higher-quality applicants, not just more of them.

2. Send a strong confirmation email

Every applicant should immediately receive confirmation that reaffirms what they applied for and sets expectations for timing. Silence after applying is the first trust-breaker.

3. Streamline the interview stages

  • Keep it to 2–3 stages. More than that, and candidates feel like they’re jumping through hoops.
  • Use a clear scorecard so every candidate is assessed on the same criteria. This keeps the process fair and defensible.
  • Move fast! We can’t stress this one enough. Approve shortlists as soon as each stage wraps while it’s all fresh and top of mind, not days later.

4. Make the offer swiftly

Once you’ve picked your first choice, call them, then follow with an email. Get the contract out almost immediately. A verbal offer left unconfirmed for days is exactly when candidates get poached or lose confidence that the offer will actually come through.

5. Stay in contact after they sign

Don’t go dark between signing and day one. Send details on what to expect: who’ll greet them, dress code, what their first week looks like. They may be small details, but they have a big impact on how confident and comfortable they feel showing up on that first day.

6. Treat onboarding as part of the candidate experience

By day one, it’s technically “employee experience”, but it’s the same relationship. Structure day one so there’s no ambiguity about what to do or who to ask. Set clear expectations for the first 3 months, with scheduled check-ins at the 1-month and 3-month marks to catch issues early.

What Do Top Employers Do to Go Above and Beyond?

The companies that consistently win “best employer” recognition treat the entire hiring journey as a designed experience, not an administrative process. Here’s what that looks like in practice.

They let candidates try the job before taking it. French postal service Formaposte built an interactive “week in the job” simulation so candidates could experience the role before accepting it. Turnover dropped from 25% to 8% [3]. You don’t need a full simulation to take the lesson: the more honestly you show candidates what the job is actually like, the more likely the people who accept are the people who stay.

They meet candidates where they already are. McDonald’s built “Snaplications”, a Snapchat-based application that let candidates try on a virtual uniform and record a 10-second video, all in under a minute. It drove 4 times as many applications as traditional methods in the first week, purely by reducing friction to near zero [4].

They let candidates demonstrate their skills instead of describing them. Google’s Code Jam turns technical hiring into a public coding competition [5]. This approach replaces “tell us about yourself” with “show us,” which reveals far more than a resume ever will.

They use real employee stories instead of corporate messaging. Heineken’s “Go Places” campaign is built on more than 30 real employee-story films rather than scripted brand copy [7]. Unilever’s hiring journey includes two-way feedback at every stage, and its automated screening process alone has saved roughly 70,000 person-hours of interview time; even rejected candidates still receive personalised feedback on where they fell short [8]. Authenticity converts better than polish: candidates trust proof over promises.

They treat speed as a feature, not an afterthought. Hilton cut its average time-to-hire from 43 days to 5 using video interviewing and an always-on chatbot that answers candidate questions instantly [3]. For a candidate, a fast process is a good experience; nobody has ever complained that a hiring process moved too quickly.

The common thread across every example: transparency, speed, and letting the candidate see something real, whether that’s the job, the team, or where they stand in the process. None of it requires a global marketing budget; it requires designing your process the way these companies did: around the candidate’s experience, not just your internal admin.

FAQ: Candidate Experience in Hiring

What is candidate experience? Candidate experience is how a job applicant perceives your company based on every interaction during the hiring process: the job ad, communication, interviews, offer, and onboarding.

Why is candidate experience important? It shapes your employer brand, affects whether top candidates accept or walk, and determines how long roles stay open. Poor candidate experience directly costs companies their best hires.

How many interview stages should a hiring process have? Best practice is 2–3 stages. More than that increases drop-off, as candidates start to feel like they’re jumping through hoops rather than being genuinely assessed.

What’s the biggest cause of candidates dropping out of a hiring process? Speed and silence. A slow gap between the final interview and offer, even from a company candidates like, is one of the most common reasons they accept elsewhere.

How can smaller companies improve candidate experience without a big budget? Focus on the fundamentals: fast, honest communication at every stage, a fair scorecard for assessing candidates, a quick offer-to-contract turnaround, and a structured first week. The core lesson from top employers: transparency and speed cost nothing to implement.
